Tóm tắt


Nghiên cứu xây dựng một mô hình lý thuyết tích hợp nhằm lý giải theo một tuyến chuyển hóa cách phát triển nguồn nhân lực đóng góp vào kết quả kinh doanh của các doanh nghiệp vừa và nhỏ tại Việt Nam. Dựa trên lý thuyết nguồn lực doanh nghiệp, lý thuyết vốn nhân lực và lý thuyết năng lực động, mô hình cho rằng phát triển nguồn nhân lực không tác động trực tiếp đến kết quả kinh doanh mà phát huy hiệu quả thông qua ba cơ chế trung gian có tính liên kết chặt chẽ. Cơ chế thứ nhất là tổ chức nhân sự định hướng theo tư duy học tập nhằm thúc đẩy tiếp nhận và chia sẻ tri thức. Cơ chế thứ hai là chiến lược kinh doanh lấy tri thức làm nền tảng để định hướng khai thác nguồn lực và tạo lợi thế cạnh tranh. Cơ chế thứ ba là mức độ ứng dụng công nghệ thông tin trong quản trị và vận hành nhằm khuếch đại và lan tỏa việc sử dụng tri thức. Ba cơ chế này phối hợp thúc đẩy quá trình tích hợp tri thức, chuyển hóa tri thức cá nhân thành năng lực tổ chức và đổi mới sáng tạo. Nghiên cứu đồng thời nhấn mạnh vai trò điều tiết của lãnh đạo chuyển đổi trong việc củng cố hiệu quả vận hành của toàn bộ hệ thống thông qua việc thúc đẩy tầm nhìn chung, động lực học tập và khả năng thích ứng.
